护士工作价值观对工作绩效的影响研究: 内在动机和组织文化的链式中介作用

    Influence of nurse work value on job performance: chain-mediating role of intrinsic motivation and organizational culture

      目的 探讨内在动机和组织文化在护士工作价值观与工作绩效之间的链式中介效应。
      方法 采用工作价值观量表、内在动机量表、组织文化量表和工作绩效量表对875名护士进行调查, 运用Pearson相关分析评价工作价值观、内在动机、组织文化和工作绩效之间的相关关系, 并建立结构方程模型进行中介效应检验。
      结果 工作价值观、内在动机、组织文化及工作绩效两两之间均呈明显正相关关系(P < 0.01)。工作价值观既正向预测内在动机(B=0.491, t=18.13, P < 0.01), 又正向预测组织文化(B=0.451, t=16.13, P < 0.01);内在动机不仅可以正向预测组织文化(B=0.382, t=17.13, P < 0.01), 还可以正向预测工作绩效(B=0.460, t=18.22, P < 0.01);组织文化正向预测工作绩效(B=0.498, t=19.13, P < 0.01)。内在动机和组织文化在护士工作价值观和工作绩效间呈链式中介作用, 且工作价值观可直接预测护士的工作绩效(B=0.363, t=15.11,P < 0.01), 占总效应的40.02%。
      结论 工作价值观不仅对护士工作绩效产生直接影响, 还通过内在动机和组织文化的链式中介作用产生间接影响。

       

      Abstract:
      Objective To explore the chain-mediating role of intrinsic motivation and organizational culture in nurse work value and job performance.
      Methods A total of 875 nurses were surveyed using the work value scale, intrinsic motivation scale, organizational culture scale and job performance scale.Pearson correlation analysis was used to evaluate the correlations among work value, intrinsic motivation, organizational culture, and job performance, and structural equation model was constructed to test the mediating effects.
      Results There were significantly positive correlations among work value, intrinsic motivation, organizational culture, job performance (P < 0.01).Work value could positively predict intrinsic motivation (B=0.491, t=18.13, P < 0.01), and also positively predict organizational culture (B=0.451, t=16.13, P < 0.01);intrinsic motivation could positively predict organizational culture (B=0.382, t=17.13, P < 0.01), and also positively predict job performance (B=0.460, t=18.22, P < 0.01);organizational culture could positively predict job performance (B=0.498, t=19.13, P < 0.01).Intrinsic motivation and organizational culture played a chain-mediating role in nurse work value and job performance, and work value could directly predict nurse job performance(B=0.363, t=15.11, P < 0.01), which accounted for 40.02% of the total effect.
      Conclusions Work value not only has a direct impact on nurse job performance, but also has an indirect impact through the chain-mediating role of intrinsic motivation and organizational culture.
