新入职护士自我职业生涯管理现状及影响因素分析

    Current status of self-career management and its influencing factors in newly recruited nurses

      目的  调查新入职护士自我职业生涯管理现状,并分析其影响因素。
      方法  采用方便抽样法抽取212名新入职护士作为研究对象,应用一般资料调查表、自我职业生涯管理量表、情绪智力量表、护士职业应对自我效能量表对其进行调查。
      结果  新入职护士自我职业生涯管理总分为(50.00±7.80)分。单因素分析显示,不同学历、对护理专业喜爱程度的新入职护士自我职业生涯管理得分差异有统计学意义(P < 0.01)。Pearson相关分析结果显示,新入职护士自我职业生涯管理与情绪智力、职业应对自我效能均呈明显正相关关系(r=0.458、0.579,P < 0.01)。多元线性回归分析显示,学历、情绪智力、职业应对自我效能是新入职护士自我职业生涯管理的主要影响因素(P < 0.05~P < 0.01),解释总变异的39.4%。
      结论  新入职护士自我职业生涯管理得分处于中等偏上水平,主要受到学历、情绪智力、职业应对自我效能的影响。护理管理者应帮助新入职护士适应组织,辅导职业生涯规划,开设情绪智力培训课程,营造良好的组织氛围,鼓励护士积极参与决策,从而提高新入职护士自我职业生涯管理水平。

       

      Abstract:
      Objective  To investigate the current status of self-career management of newly recruited nurses, and analyze its influencing factors.
      Methods  A total of 212 newly recruited nurses were selected as the study subjects by convenience sampling method.A survey was conducted using general information questionnaire, self-career management scale, emotional intelligence scale, and nurse occupational coping self-efficacy questionnaire for nurses for the subjects.
      Results  The total score of self-career management for newly recruited nurses was (50.00±7.80) points.Univariate analysis showed that there were statistically significant differences in the self-career management scores of newly recruited nurses with different educational backgrounds and levels of love for nursing profession (P < 0.01).The results of Pearson correlation analysis showed that self-career management of newly recruited nurses was significantly positively correlated with emotional intelligence and occupational coping self-efficacy (r=0.458, 0.579, P < 0.01).Multiple linear regression analysis indicated that education level, emotional intelligence, and occupational coping self-efficacy were the main influencing factors for the self-career management of newly recruited nurses (P < 0.05 to P < 0.01), which explained 39.4% of the total variance.
      Conclusions  The self-career management of newly recruited nurses is at a medium to above level, which is mainly affected by the education level, emotional intelligence, occupational coping self-efficacy.Nursing managers should help newly recruited nurses adapt to the organization, coach career planning, set up emotional intelligence training courses, create a good organizational atmosphere, and encourage nurses to actively participate in decision-making, so as to improve the self-career management level of newly recruited nurses.
